Building CASTLEs at DEV

Introducing CASTLE: Our Pathway to Employee Progression and Engagement

We believe that a thriving team is built on continuous development, transparent progression, and holistic growth. To that end, we have developed an innovative employee progression system called CASTLE, designed to support and reward our team members in a comprehensive and meaningful way.

What is CASTLE?

CASTLE stands for:

  • Core Competency: The central part of your role, focusing on the essential skills and knowledge required to perform your job effectively.
  • Articulation: The ability to communicate clearly and effectively with peers and external groups, ensuring smooth collaboration and stakeholder engagement.
  • Specialist Skills: The niche areas where you bring deep expertise and experience, contributing unique value to our projects.
  • Leadership: Your capacity to manage and support others, fostering a positive and productive work environment.
  • Engagement: Your active participation in the co-op, reflecting your commitment to our values and goals.

Each of these categories is crucial in developing well-rounded professionals who can thrive in their roles and contribute meaningfully to our mission.

How Does the Compensation Structure Work?

Base Pay: We set the base pay for each role at approximately 50% of the full market rate for similar positions. This base rate is reviewed annually by a sub-committee to ensure it remains fair and competitive, aligning with our budget and market conditions.

Performance-based Compensation: Beyond the base pay, employees can earn up to an additional 50% based on their performance in the CASTLE categories. Each category is scored, and these scores collectively determine the additional compensation. Achieving high scores across all categories means you can earn up to the full market rate for your role.

Benefits of CASTLE for Our Team

1. Clear Progression Pathways

CASTLE provides transparent criteria for progression, making it clear what is expected in each category. This clarity helps team members understand how they can grow within the organization and what they need to focus on to advance their careers.

2. Holistic Development

By including categories like Articulation, Leadership, and Engagement, CASTLE encourages development beyond technical skills. This holistic approach ensures that our team members are well-rounded professionals, equipped with the soft skills and leadership qualities needed in today's dynamic work environment.

3. Motivation and Retention

Linking compensation directly to performance in a range of areas motivates employees to excel and develop diverse skills. This not only enhances job satisfaction but also fosters a sense of achievement and recognition, contributing to higher retention rates.

4. Fair and Competitive Pay

Regular reviews by our sub-committee ensure that our base pay remains competitive with market rates. The performance-based component rewards high achievers, ensuring that exceptional contributions are recognised and compensated appropriately.

Implementing CASTLE: Our Commitment to Continuous Improvement

To ensure the success of the CASTLE system, we are committed to:

  • Regular Reviews: Conducting annual reviews of base pay and refining the scoring criteria for CASTLE categories to keep them relevant and effective.
  • Training and Support: Offering training programs to help team members develop skills across all CASTLE categories, with a focus on areas like communication and leadership where improvement can significantly impact scores.
  • Feedback Mechanisms: Establishing regular feedback loops so employees can understand their scores and receive guidance on areas for improvement.

The CASTLE system represents our commitment to fostering a supportive, rewarding, and engaging work environment. By focusing on a balanced development framework, we aim to nurture talent, encourage continuous improvement, and maintain a motivated and engaged workforce. We believe that CASTLE will not only benefit our team members but also enhance our overall effectiveness as an organisation, allowing us to better serve our mission and make a positive impact in the world.
